Pourtant, lors d\u2019une r\u00e9cente <a href=\"https:\/\/www.hbs.edu\/managing-the-future-of-work\/podcast\/Pages\/podcast-details.aspx?episode=12267245\" target=\"_blank\" rel=\"noreferrer noopener\">interview pour un podcast<\/a> avec Joe&nbsp;Fuller de la Harvard&nbsp;Business&nbsp;School, son vice-pr\u00e9sident, Robert&nbsp;Falzon, a expliqu\u00e9 que la soci\u00e9t\u00e9 cherche \u00e0 cultiver les capacit\u00e9s de ses 50&nbsp;000&nbsp;collaborateurs en adoptant une strat\u00e9gie reposant sur les <a href=\"https:\/\/degreed.com\/experience\/blog-archive\/identifier-les-competences-cles-pour-booster-vos-performances\/\" target=\"_blank\" rel=\"noreferrer noopener\">comp\u00e9tences<\/a> et la <a href=\"https:\/\/degreed.com\/experience\/fr\/blog\/how-internal-mobility-is-all-about-people\/\" target=\"_blank\" rel=\"noreferrer noopener\">mobilit\u00e9 interne<\/a>.<\/p>\n\n\n\n<figure class=\"wp-block-image size-large\"><img decoding=\"async\" src=\"https:\/\/explore.degreed.com\/wp-content\/uploads\/2025\/04\/Social_1-1280x720-1-1024x576-2.png\" alt=\"\" class=\"wp-image-37788\"\/><\/figure>\n\n\n\n<h2 class=\"wp-block-heading\"><strong>Les opportunit\u00e9s chez Prudential<\/strong><\/h2>\n\n\n\n<p>Cette strat\u00e9gie repose sur des donn\u00e9es, et notamment sur <a href=\"https:\/\/news.prudential.com\/presskits\/pulse-american-worker-special-report.htm\" target=\"_blank\" rel=\"noreferrer noopener\">l\u2019enqu\u00eate de Prudential aupr\u00e8s des collaborateurs am\u00e9ricains<\/a>. Celle-ci visait \u00e0 d\u00e9terminer quels collaborateurs jouaient un r\u00f4le dans l\u2019acquisition et le d\u00e9veloppement des comp\u00e9tences. Les participants se sont d\u00e9sign\u00e9s eux-m\u00eames en premier lieu, puis ont d\u00e9sign\u00e9 leurs <a href=\"https:\/\/degreed.com\/experience\/fr\/blog\/managers-are-positioned-to-help-workers-learn\/\" target=\"_blank\" rel=\"noreferrer noopener\">employeurs et leurs managers<\/a>.<\/p>\n\n\n\n<p>Qu\u2019est-ce qui emp\u00eache les collaborateurs de d\u00e9velopper leurs comp\u00e9tences&nbsp;? D\u2019abord le souci des co\u00fbts (par exemple, des \u00e9tudes universitaires traditionnelles ou des programmes de certification co\u00fbteux), suivi par celui du choix des disciplines \u00e0 \u00e9tudier et de la recherche d\u2019un partenaire de confiance. En d\u2019autres termes&nbsp;: <em>quelles sont les comp\u00e9tences dont j\u2019ai r\u00e9ellement besoin et qui peut m\u2019aider \u00e0 les acqu\u00e9rir&nbsp;?<\/em><\/p>\n\n\n\n<p>Toujours d\u2019apr\u00e8s la m\u00eame enqu\u00eate, 80&nbsp;% des sond\u00e9s s\u2019accordent \u00e9galement \u00e0 dire que les nouvelles technologies ont contribu\u00e9 \u00e0 la croissance de leur entreprise et leur ont permis de gagner en efficacit\u00e9. Les personnes interrog\u00e9es ne se sentent pas menac\u00e9es par la technologie, puisque pas moins de 95&nbsp;% d\u2019entre elles estiment que la plupart des m\u00e9tiers qu\u2019elles exercent ne seront pas remplac\u00e9s par les machines. Cependant, en raison de ces progr\u00e8s technologiques, 30&nbsp;% consid\u00e8rent qu\u2019elles n\u2019ont pas les comp\u00e9tences requises pour exercer leur m\u00e9tier aujourd\u2019hui, et ce chiffre passe \u00e0 50&nbsp;% si l\u2019on se projette dans dix&nbsp;ans.<\/p>\n\n\n\n<figure class=\"wp-block-image size-large\"><img decoding=\"async\" src=\"https:\/\/explore.degreed.com\/wp-content\/uploads\/2025\/04\/Social_2-1280x720-2-1024x576-1.png\" alt=\"\" class=\"wp-image-37789\"\/><\/figure>\n\n\n\n<h2 class=\"wp-block-heading\"><strong>La solution de la strat\u00e9gie des comp\u00e9tences<\/strong><\/h2>\n\n\n\n<p>Robert&nbsp;Falzon voudrait voir doubler les activit\u00e9s de Prudential aux \u00c9tats-Unis gr\u00e2ce \u00e0 ses investissements actuels dans le capital humain. Cet objectif est r\u00e9alisable en am\u00e9liorant l\u2019efficacit\u00e9 et en augmentant l\u2019automatisation.<\/p>\n\n\n\n<p>Pour y parvenir, Prudential a entrepris de dresser un inventaire des comp\u00e9tences qui commence par un exercice de mod\u00e9lisation des besoins commerciaux ou fonctionnels dans les trois \u00e0 cinq&nbsp;ans \u00e0 venir. Viendra ensuite le dur travail d\u2019identification des comp\u00e9tences n\u00e9cessaires, et non pas des CV ou de l\u2019exp\u00e9rience, pour concr\u00e9tiser cette strat\u00e9gie.<\/p>\n\n\n\n<p>M.&nbsp;Falzon est conscient que la t\u00e2che n\u2019est pas ais\u00e9e et, pour la mener \u00e0 bien, sa soci\u00e9t\u00e9 mise sur la technologie. \u00c0 l\u2019aide d\u2019une vaste base de donn\u00e9es appuy\u00e9e par l\u2019intelligence artificielle (IA), elle analyse des milliers de descriptions de postes et de CV pour convertir des <a href=\"https:\/\/degreed.com\/experience\/fr\/blog\/when-the-competency-model-breaks-down-map-skills-roles\/\" target=\"_blank\" rel=\"noreferrer noopener\">emplois en comp\u00e9tences<\/a>. Les r\u00e9sultats peuvent \u00eatre modifi\u00e9s individuellement et, ce faisant, la machine apprend.<\/p>\n\n\n\n<p>Ce syst\u00e8me commence \u00e0 vraiment produire ses effets lorsque les comp\u00e9tences requises pour le poste correspondent aux comp\u00e9tences des collaborateurs et leur pr\u00e9sente les opportunit\u00e9s pour lesquelles ils sont le plus qualifi\u00e9s. Selon M.&nbsp;Falzon, \u00ab&nbsp;il existe une multitude de m\u00e9tiers auxquels ils n\u2019auraient jamais pens\u00e9 et pour lesquels ils sont en fait parfaitement qualifi\u00e9s, ou des postes auxquels ils pourraient pr\u00e9tendre en suivant une formation compl\u00e9mentaire.&nbsp;\u00bb<\/p>\n\n\n\n<p>Plut\u00f4t prometteur. Engagez-vous et investissez dans vos talents et vous aurez des retomb\u00e9es positives.<\/li><li>Ne vous projetez pas trop loin. Trois ou cinq&nbsp;ans suffisent, sinon vous serez vite submerg\u00e9. Parlez aux clients, rep\u00e9rez les domaines dans lesquels vous ne r\u00e9pondez pas aux attentes, regardez hors de votre secteur d\u2019activit\u00e9, lisez des \u00e9tudes r\u00e9centes, puis \u00e9laborez un plan.<\/li><li>Misez sur la mobilit\u00e9. Pour ce faire, Prudential a recours \u00e0 l\u2019apprentissage qui permet aux collaborateurs de mettre en pratique leurs acquis en situation r\u00e9elle afin de <a href=\"https:\/\/degreed.com\/experience\/fr\/blog\/hatch-a-proactive-plan-for-the-future-with-emerging-skills\/\" target=\"_blank\" rel=\"noreferrer noopener\">d\u00e9velopper leurs comp\u00e9tences<\/a>. Cela \u00e9limine le risque d\u2019embaucher une nouvelle personne qui pourrait ne pas donner satisfaction. Bien que ce syst\u00e8me d\u2019apprentissage soit r\u00e9cent, M.&nbsp;Falzon observe que \u00ab&nbsp;l\u2019\u00e9nergie au sein de l\u2019organisation est ph\u00e9nom\u00e9nale.&nbsp;\u00bb<\/li><\/ul>\n\n\n\n<p>La m\u00eame enqu\u00eate de Prudential a montr\u00e9 que, contrairement \u00e0 la croyance populaire selon laquelle la g\u00e9n\u00e9ration actuelle passe sans cesse d\u2019un emploi \u00e0 l\u2019autre, les collaborateurs d\u00e9sirent r\u00e9ellement rester chez leur employeur actuel et y d\u00e9velopper leur carri\u00e8re. Cela offre une excellente occasion de satisfaire au premier principe de r\u00e9ussite \u00e9voqu\u00e9 ci-dessus&nbsp;: investir dans les talents. Ce faisant, vous participez \u00e0 la concr\u00e9tisation des objectifs de l\u2019organisation en r\u00e9duisant les co\u00fbts et les d\u00e9lais inh\u00e9rents \u00e0 la rotation du personnel.
