Mais toutes deux posent le m\u00eame probl\u00e8me&nbsp;: elles sont difficiles \u00e0 \u00e9laborer et encore plus difficiles \u00e0 tenir \u00e0 jour.<\/p>\n\n\n\n<p>L\u2019IA peut-elle pallier cette difficult\u00e9&nbsp;? Voici des \u00e9l\u00e9ments de r\u00e9ponse.<\/p>\n\n\n\n<p><strong>Pourquoi les entreprises ont-elles besoin de taxonomies&nbsp;?<\/strong><strong><\/strong><\/p>\n\n\n\n<p>Les collaborateurs repr\u00e9sentent le plus gros poste de d\u00e9penses pour la plupart des entreprises\u2026 et aussi la plus grande ressource. Mais ces derni\u00e8res ne savent pas toujours comment investir dans leur d\u00e9veloppement. Si la description des postes et les processus li\u00e9s aux entretiens d\u2019embauche, \u00e0 l\u2019int\u00e9gration, \u00e0 la gestion des performances et \u00e0 l\u2019\u00e9volution de carri\u00e8re n\u2019utilisent pas le m\u00eame langage, la situation peut vite devenir confuse. Un peu comme quand j\u2019entra\u00eene l\u2019\u00e9quipe de football de ma fille&nbsp;: je dis aux enfants de maintenir leur position sur le terrain, mais les parents les encouragent \u00e0 aller chercher le ballon. Le chaos assur\u00e9&nbsp;!<\/p>\n\n\n\n<p><strong>Les taxonomies aident \u00e0 cr\u00e9er une vision commune<\/strong> autour des \u00e9l\u00e9ments importants. Les entreprises les utilisent pour organiser les ressources (d\u00e9couverte), proposer des opportunit\u00e9s aux collaborateurs (mise en correspondance) et aligner les activit\u00e9s sur les indicateurs (reporting). Les taxonomies permettent ainsi d\u2019harmoniser chaque \u00e9tape du cycle de vie des talents. <a href=\"https:\/\/www.linkedin.com\/pulse\/how-integrated-framework-taxonomy-advances-hr-why-human-dave-ulrich-64kff\/\">Selon Dave Ulrich<\/a>, expert en&nbsp;RH, \u00ab&nbsp;pour devenir une science durable, chaque discipline utilise la syst\u00e9matique (classification et regroupement d\u2019\u00e9l\u00e9ments distincts) pour cr\u00e9er des taxonomies (types d\u2019\u00e9l\u00e9ments qui vont ensemble) afin de progresser&nbsp;\u00bb.<\/p>\n\n\n\n<p><strong>Les taxonomies transforment l\u2019ambigu en concepts exploitables<\/strong>. Avez-vous d\u00e9j\u00e0 entendu un responsable dire \u00e0 ses collaborateurs \u00ab&nbsp;d\u2019am\u00e9liorer leur sens des affaires&nbsp;\u00bb sans leur expliquer ce qu\u2019il entendait par l\u00e0&nbsp;? Vos collaborateurs sont-ils int\u00e9ress\u00e9s par des postes qu\u2019ils ne savent pas comment obtenir&nbsp;? Cette taxonomie peut servir de base pour r\u00e9diger des descriptions de poste, orienter les questions pos\u00e9es en entretien, \u00e9laborer des programmes de formation et d\u00e9finir des crit\u00e8res pour les revues de performance avec les managers. J\u2019ai pu facilement ajouter et supprimer des \u00e9l\u00e9ments d\u2019information (et m\u00eame ajouter des t\u00e2ches associ\u00e9es \u00e0 une comp\u00e9tence). Le fait d\u2019examiner les donn\u00e9es en profondeur m\u2019a permis d\u2019obtenir le niveau de d\u00e9tail souhait\u00e9.&nbsp;<\/p>\n\n\n\n<p>Il s\u2019agit l\u00e0 d\u2019un excellent point de d\u00e9part pour cr\u00e9er une taxonomie.<\/p>\n\n\n\n<p>Le principal inconv\u00e9nient&nbsp;: l\u2019IA n\u2019est pas capable de sugg\u00e9rer des comp\u00e9tences par elle-m\u00eame (selon les param\u00e8tres d\u00e9finis dans le prompt). Elle ne contient pas de liste pr\u00e9d\u00e9finie de comp\u00e9tences, ce qui limite les possibilit\u00e9s d\u2019harmonisation entre les diff\u00e9rents outils et applications.<\/p>\n\n\n\n<p>L\u2019int\u00e9gration des capacit\u00e9s dynamiques de l\u2019IA au langage utilis\u00e9 en interne dans l\u2019entreprise pour d\u00e9crire les comp\u00e9tences permettra d\u2019atteindre des r\u00e9sultats optimaux. Cela n\u00e9cessitera des efforts de mise en \u0153uvre suppl\u00e9mentaires, mais c\u2019est tout \u00e0 fait faisable et d\u2019ores et d\u00e9j\u00e0 dans les projets de l\u2019\u00e9quipe produit de Degreed.<\/p>\n\n\n\n<p><strong>Exp\u00e9rience&nbsp;2&nbsp;: cr\u00e9er une taxonomie des comp\u00e9tences pour un poste tr\u00e8s sp\u00e9cifique<\/strong><strong><\/strong><\/p>\n\n\n\n<p>Chaque entreprise dispose d\u2019intitul\u00e9s de postes qui lui sont propres. Ainsi, nous avons utilis\u00e9 le m\u00eame processus que celui de l\u2019exp\u00e9rience pr\u00e9c\u00e9dente pour voir comment l\u2019IA se comporte lorsque nous s\u00e9lectionnons cette fois-ci un poste tr\u00e8s sp\u00e9cifique. Voici les r\u00e9sultats&nbsp;:<\/p>\n\n\n\n<figure class=\"wp-block-image size-large\"><img decoding=\"async\" src=\"https:\/\/explore.degreed.com\/wp-content\/uploads\/2025\/04\/cfe-1024x710.png\" alt=\"\" class=\"wp-image-42386\"\/><\/figure>\n\n\n\n<p>Les comp\u00e9tences les plus d\u00e9taill\u00e9es ne sont pas totalement visibles sur la capture d\u2019\u00e9cran, mais m\u00eame sans aucune modification, les r\u00e9sultats sont remarquables. Il peut s\u2019agir l\u00e0 d\u2019un excellent moyen d\u2019\u00e9laborer des taxonomies de comp\u00e9tences, en particulier lorsqu\u2019il est question de postes pour lesquels vos outils de&nbsp;RH et de&nbsp;L&D ne proposent g\u00e9n\u00e9ralement pas de bonnes suggestions.<\/p>\n\n\n\n<p><strong>Exp\u00e9rience&nbsp;3&nbsp;: identifier les comp\u00e9tences obsol\u00e8tes<\/strong><strong><\/strong><\/p>\n\n\n\n<p>Mettre \u00e0 jour les taxonomies manuellement prend un temps fou. Voyons si l\u2019IA peut faire le gros du travail en identifiant les comp\u00e9tences qui pourraient \u00eatre obsol\u00e8tes dans une taxonomie (par exemple, une ancienne technologie).<\/p>\n\n\n\n<p>Pour ce faire, pas besoin de cr\u00e9er une nouvelle taxonomie. Il suffit d\u2019\u00e9valuer la taxonomie existante \u00e0 l\u2019aide de crit\u00e8res personnalisables. Nous allons tout d\u2019abord d\u00e9finir deux cat\u00e9gories, soit \u00ab&nbsp;Actuel&nbsp;\u00bb et \u00ab&nbsp;Obsol\u00e8te&nbsp;\u00bb, puis demander \u00e0 l\u2019IA de classer chaque comp\u00e9tence dans la cat\u00e9gorie appropri\u00e9e.<\/p>\n\n\n\n<p>Les \u00e9tapes \u00e0 suivre sont pr\u00e9sent\u00e9es dans cette vid\u00e9o\u00a0:<\/p>\n\n\n\n<figure class=\"wp-block-embed is-type-video is-provider-youtube wp-block-embed-youtube wp-embed-aspect-16-9 wp-has-aspect-ratio\"><div class=\"wp-block-embed__wrapper\">\n<iframe loading=\"lazy\" title=\"Keeping Skill Taxonomies Updated with AI\" width=\"800\" height=\"450\" src=\"https:\/\/www.youtube-nocookie.com\/embed\/IPKmDjWZeNU?feature=oembed\" frameborder=\"0\" allow=\"accelerometer; autoplay; clipboard-write; encrypted-media; gyroscope; picture-in-picture; web-share\" referrerpolicy=\"strict-origin-when-cross-origin\" allowfullscreen><\/iframe>\n<\/div><\/figure>\n\n\n\n<p>Une comp\u00e9tence \u2013&nbsp;React&nbsp;16&nbsp;\u2013 a ainsi \u00e9t\u00e9 identifi\u00e9e comme \u00e9tant obsol\u00e8te. Puisque la version la plus r\u00e9cente de la biblioth\u00e8que JavaScript React est d\u00e9sormais la version&nbsp;18, l\u2019IA a d\u00e9termin\u00e9 \u00e0 juste titre que React&nbsp;16 \u00e9tait obsol\u00e8te. Un tel syst\u00e8me pourrait permettre d\u2019identifier facilement les mises \u00e0 jour n\u00e9cessaires.<\/p>\n\n\n\n<p><strong>Exp\u00e9rience&nbsp;4&nbsp;: suivre l\u2019\u00e9volution de la demande de comp\u00e9tences<\/strong><strong><\/strong><\/p>\n\n\n\n<p>Pour \u00e9clairer les d\u00e9cisions en mati\u00e8re de talents, il serait utile que les taxonomies nous aident \u00e0 identifier les comp\u00e9tences les plus recherch\u00e9es. Cr\u00e9ons \u00e0 pr\u00e9sent une autre rubrique personnalis\u00e9e pour voir si l\u2019IA est capable d\u2019identifier l\u2019\u00e9volution de la demande (hausse, baisse, etc.) en mati\u00e8re de comp\u00e9tences.<\/p>\n\n\n\n<p>Voici les r\u00e9sultats&nbsp;:<\/p>\n\n\n\n<figure class=\"wp-block-image size-large\"><img decoding=\"async\" src=\"https:\/\/explore.degreed.com\/wp-content\/uploads\/2025\/04\/CSR-1024x713.png\" alt=\"\" class=\"wp-image-42388\"\/><\/figure>\n\n\n\n<figure class=\"wp-block-image size-full\"><img decoding=\"async\" src=\"https:\/\/explore.degreed.com\/wp-content\/uploads\/2025\/04\/PictureDEMAND.png\" alt=\"\" class=\"wp-image-42375\"\/><\/figure>\n\n\n\n<p>Pour ce type d\u2019analyse, il convient de garder \u00e0 l\u2019esprit que les donn\u00e9es de formation se rapportant aux grands mod\u00e8les de langage (LLM) peuvent dater de plus d\u2019un an (par exemple, avril&nbsp;2023 pour GPT-4 Turbo). Il existe des techniques permettant de fournir aux LLM des informations actualis\u00e9es provenant des moteurs de recherche, ce qui est particuli\u00e8rement utile \u00e0 des fins pr\u00e9visionnelles.<\/p>\n\n\n\n<p>Cette analyse pourrait \u00e9galement \u00eatre plus efficace si elle \u00e9tait combin\u00e9e \u00e0 des donn\u00e9es internes issues de vos syst\u00e8mes de recrutement ou de formation.<\/p>\n\n\n\n<p><strong>Exp\u00e9rience&nbsp;5&nbsp;: souligner l\u2019impact de l\u2019IA sur les comp\u00e9tences<\/strong><strong><\/strong><\/p>\n\n\n\n<p>Puisque le d\u00e9veloppement des comp\u00e9tences ne se fait pas du jour au lendemain, il est utile d\u2019anticiper leur \u00e9volution. Pour ce type d\u2019analyse approfondie, nous pourrions probablement am\u00e9liorer les r\u00e9sultats en utilisant diff\u00e9rentes techniques de prompt engineering. Des m\u00e9thodes telles que la cha\u00eene de pens\u00e9e (qui permet au LLM d\u2019aborder un probl\u00e8me \u00e9tape par \u00e9tape), le multi-shot prompting (qui consiste \u00e0 fournir plusieurs exemples positifs) ou l\u2019utilisation de plusieurs agents (c\u2019est-\u00e0-dire plusieurs LLM qui travaillent ensemble pour effectuer l\u2019analyse) nous permettraient d\u2019obtenir de meilleurs r\u00e9sultats.<\/p>\n\n\n\n<p><strong>Exp\u00e9rience&nbsp;6&nbsp;: montrer la progression de l\u2019utilisateur dans l\u2019acquisition de chaque comp\u00e9tence<\/strong><strong><\/strong><\/p>\n\n\n\n<p>Jusqu\u2019\u00e0 pr\u00e9sent, nous avons utilis\u00e9 les taxonomies au niveau administratif, c\u2019est-\u00e0-dire \u00e0 des fins de planification et d\u2019organisation des talents au sein de l\u2019entreprise. La prochaine exp\u00e9rience traite du cas d\u2019utilisation personnel suivant&nbsp;: j\u2019aimerais apprendre la photographie, mais je ne sais pas par o\u00f9 commencer.<br><br>J\u2019ai donc demand\u00e9 \u00e0 l\u2019IA de cr\u00e9er un plan de formation personnalis\u00e9 qui s\u2019applique \u00e0 mon mod\u00e8le d\u2019appareil photo&nbsp;:<\/p>\n\n\n\n<figure class=\"wp-block-image size-large\"><img decoding=\"async\" src=\"https:\/\/explore.degreed.com\/wp-content\/uploads\/2025\/04\/rub-1024x701.png\" alt=\"\" class=\"wp-image-42383\"\/><\/figure>\n\n\n\n<p>Il s\u2019agit l\u00e0 d\u2019une tr\u00e8s bonne \u00e9bauche que je peux ensuite modifier \u00e0 ma guise, en supprimant certains \u00e9l\u00e9ments et en en approfondissant d\u2019autres.
