Dans le m\u00eame temps, les technologies \u00e9voluent plus vite que notre fa\u00e7on d\u2019apprendre. Et les \u00e9quipes comme les budgets d\u00e9di\u00e9s \u00e0 la formation continuent de se r\u00e9duire, sans que la course au \u00ab\u00a0toujours plus\u00a0\u00bb ne s\u2019arr\u00eate. Plus de r\u00e9sultats, plus de productivit\u00e9, plus de ROI, maintenant.<\/p>\n\n<p>Avec l\u2019essor des outils d\u2019IA, on en demande toujours plus aux m\u00eames personnes, sans qu\u2019elles puissent suivre le rythme. Toute l\u2019attention s\u2019est port\u00e9e sur le d\u00e9ploiement des outils, beaucoup moins sur la pr\u00e9paration des \u00e9quipes.<\/p>\n\n<p>C\u2019est le paradoxe auquel sont confront\u00e9s aujourd\u2019hui les responsables RH, tech et learning. L\u2019entreprise doit d\u00e9montrer le ROI de ses investissements dans l\u2019IA, mais si celui-ci n\u2019est pas au rendez-vous, ce n\u2019est pas un probl\u00e8me de technologie\u00a0: c\u2019est un probl\u00e8me de pr\u00e9paration des \u00e9quipes.<\/p>\n\n<figure class=\"wp-block-image size-large\"><a href=\"https:\/\/degreed.com\/experience\/fr\/artificial-intelligence\/\" target=\"_blank\" rel=\" noreferrer noopener\"><img decoding=\"async\" src=\"https:\/\/explore.degreed.com\/wp-content\/uploads\/2026\/02\/Maestro_Blog-CTA_fr_FR-1024x213.png\" alt=\"\" class=\"wp-image-87864\" \/><\/a><\/figure>\n\n<p>La semaine derni\u00e8re, sur la sc\u00e8ne de LENS 2026, le PDG de Degreed, David Blake, a donn\u00e9 un nom \u00e0 cette nouvelle r\u00e9alit\u00e9 du travail toujours plus exigeante\u00a0: <strong>l\u2019\u00e8re de l\u2019intensification.<\/strong><\/p>\n\n<p>Dans cette nouvelle \u00e8re, le travail, la formation et le d\u00e9veloppement des talents doivent se r\u00e9inventer. \u00c0 LENS, des experts du secteur ainsi que des clients et leaders de Degreed ont \u00e9voqu\u00e9 ces transformations et comment s\u2019y adapter. Voici ce qu\u2019il faut retenir.<\/p>\n\n<h3 class=\"wp-block-heading\" id=\"h-humans-can-still-win-in-the-age-of-intensification\"><strong>\u00c0 l\u2019\u00e8re de l\u2019intensification, l\u2019humain garde l\u2019avantage<\/strong><\/h3>\n\n<p>Le monde se contracte et le rythme du changement s\u2019acc\u00e9l\u00e8re. Pourtant, l\u2019IA n\u2019a pas all\u00e9g\u00e9 la charge de travail. Elle a \u00e9largi le champ des possibles et relev\u00e9 le niveau (ainsi que les attentes) en mati\u00e8re de performance.\u00a0<\/p>\n\n<p>Aujourd\u2019hui, on demande aux \u00e9quipes d\u2019en faire plus dans le m\u00eame intervalle de temps. Elles doivent apprendre \u00e0 utiliser l\u2019IA, et \u00e0 bien l\u2019utiliser. Sans pour autant devenir d\u00e9pendantes de cette technologie. C\u2019est compliqu\u00e9. Exigeant.<br \/><\/p>\n\n<p>Pourtant, avoir acc\u00e8s \u00e0 des outils d\u2019IA ne les rend pas intrins\u00e8quement utiles. Ce n\u2019est que lorsque les personnes s\u2019en emparent et les int\u00e8grent dans leur activit\u00e9 que le v\u00e9ritable ROI appara\u00eet. Et apr\u00e8s les investissements massifs consacr\u00e9s \u00e0 l\u2019IA, les directions attendent d\u00e9sormais des r\u00e9sultats mesurables.\u00a0<\/p>\n\n<p>\u00ab\u00a0Vos dirigeants attendent un retour sur investissement, et cette pression repose d\u00e9sormais sur vous\u00a0\u00bb, a d\u00e9clar\u00e9 Blake.<\/p>\n\n<figure class=\"wp-block-image size-large\"><img loading=\"lazy\" decoding=\"async\" width=\"1024\" height=\"683\" src=\"https:\/\/explore.degreed.com\/wp-content\/uploads\/2026\/03\/degreed-lens-david-blake-1024x683.jpg\" alt=\"degreed-lens-david-blake\" class=\"wp-image-88390\" \/><\/figure>\n\n<p>La transformation n\u2019est plus une option. La seule question est de savoir si elle sera ma\u00eetris\u00e9e et efficace. Et la technologie, \u00e0 elle seule, ne peut pas porter une transformation de cette ampleur. Car cette technologie est d\u00e9j\u00e0 l\u00e0, et pourtant, les r\u00e9sultats ne suivent pas. Seuls 25\u00a0% des projets d\u2019IA g\u00e9n\u00e8rent le ROI attendu, <a href=\"https:\/\/www.ibm.com\/think\/insights\/ai-roi\" target=\"_blank\" rel=\"noreferrer noopener nofollow\">d\u2019apr\u00e8s IBM<\/a>.<\/p>\n\n<p>\u00c0 l\u2019\u00e8re de l\u2019intensification, une autre inqui\u00e9tude persiste\u00a0: voir l\u2019IA remplacer le travail humain. Mais le message de LENS \u00e9tait plus nuanc\u00e9. Non seulement l\u2019IA <em>ne peut pas remplacer le travail humain<\/em>, mais elle n\u2019a jamais \u00e9t\u00e9 con\u00e7ue pour cela. Selon la premi\u00e8re Chief AI Officer au monde, Sol Rashidi, elle a \u00e9t\u00e9 pens\u00e9e \u00ab\u00a0pour faciliter, acc\u00e9l\u00e9rer et amplifier la valeur unique que les humains apportent au travail\u00a0\u00bb.<\/p>\n\n<p>M\u00eame s\u2019il est facile de s\u2019extasier devant les capacit\u00e9s de l\u2019IA, il lui manque des qualit\u00e9s essentielles\u00a0: logique, originalit\u00e9, autorit\u00e9 et jugement. Tout le monde peut utiliser des outils d\u2019IA, mais aucune autre entreprise ne poss\u00e8de votre combinaison unique de talents et de comp\u00e9tences. C\u2019est ce qui fait votre singularit\u00e9.<\/p>\n\n<p>Comme l\u2019a rappel\u00e9 Sol Rashidi aux participants de LENS\u00a0: \u00ab\u00a0La technologie est incroyable. Mais nous le sommes encore plus. Il est important de ne pas l\u2019oublier.\u00a0\u00bb<\/p>\n\n<figure class=\"wp-block-image size-large\"><img loading=\"lazy\" decoding=\"async\" width=\"1024\" height=\"682\" src=\"https:\/\/explore.degreed.com\/wp-content\/uploads\/2026\/03\/rashidi-lens-2026-1024x682.jpg\" alt=\"rashidi-lens-2026\" class=\"wp-image-88405\" \/><\/figure>\n\n<h3 class=\"wp-block-heading\"><strong>La formation doit \u00e9voluer au m\u00eame rythme que le changement<\/strong><\/h3>\n\n<p>Quand le changement est permanent, le d\u00e9veloppement des comp\u00e9tences ne peut plus se faire de mani\u00e8re ponctuelle. Les contenus de formation statiques ne suffisent plus dans un monde devenu r\u00e9actif et personnalis\u00e9.<\/p>\n\n<p>Lors de sa session consacr\u00e9e au laboratoire d\u2019IA de Degreed, Taylor Blake a d\u00e9crit \u00e0 quoi pourrait ressembler un mod\u00e8le de d\u00e9veloppement int\u00e9grant nativement l\u2019IA\u00a0: \u00ab\u00a0Les exp\u00e9riences de formation seront davantage sp\u00e9cialis\u00e9es selon les t\u00e2ches. Elles seront aussi plus personnalis\u00e9es pour chaque individu. Et mieux adapt\u00e9es au contexte.\u00a0\u00bb<\/p>\n\n<p>Ce principe s\u2019applique \u00e9galement plus directement au processus de cr\u00e9ation et de diffusion des contenus de formation. Comme l\u2019a soulign\u00e9 le <a href=\"https:\/\/www.ft.com\/content\/177dab62-efc7-4485-9cf2-c78e94ac0302\" target=\"_blank\" rel=\"noreferrer noopener nofollow\">Financial Times<\/a>, les programmes de formation traditionnels n\u00e9cessitent souvent trois \u00e0 six\u00a0mois de d\u00e9ploiement, alors que l\u2019IA peut \u00e9voluer radicalement sur la m\u00eame p\u00e9riode. Donc, m\u00eame si les \u00e9quipes learning excellent dans la cr\u00e9ation et la curation de contenus classiques, cette nouvelle \u00e8re appelle quelque chose de plus dynamique\u00a0: une approche produit, avec des lancements rapides et des ajustements r\u00e9guliers.\u00a0<\/p>\n\n<p>La formation ne peut plus se limiter \u00e0 un programme unique lanc\u00e9 une fois par an.\u00a0<\/p>\n\n<p>\u00ab\u00a0Nous avancerons par it\u00e9rations et apprendrons au fil de l\u2019eau\u00a0\u00bb a d\u00e9clar\u00e9 Zoe Botterill, responsable formation et d\u00e9veloppement chez Pearson.<\/p>\n\n<h3 class=\"wp-block-heading\"><strong>L\u2019efficacit\u00e9 seule ne suffit pas<\/strong><\/h3>\n\n<p>Lorsque la pression augmente, la plupart des organisations en rajoutent\u00a0: plus de programmes, plus d\u2019outils, plus d\u2019initiatives. Selon <a href=\"https:\/\/www.mckinsey.com\/capabilities\/people-and-organizational-performance\/our-insights\/change-is-changing-how-to-meet-the-challenge-of-radical-reinvention\" target=\"_blank\" rel=\"noreferrer noopener nofollow\">McKinsey<\/a>, les collaborateurs sont aujourd\u2019hui confront\u00e9s \u00e0 cinq fois plus de programmes de transformation qu\u2019il y a dix ans. Mais, en r\u00e9alit\u00e9, 59\u00a0% de la valeur des projets de transformation se perd entre l\u2019id\u00e9e initiale et leur ex\u00e9cution. Cela explique en partie pourquoi 89\u00a0% des dirigeants recherchent un changement radical dans la mani\u00e8re dont leurs organisations d\u00e9veloppent les comp\u00e9tences des collaborateurs. Ils savent que c\u2019est pr\u00e9cis\u00e9ment l\u00e0 que se cr\u00e9e (ou se perd) la valeur des investissements dans l\u2019IA.<\/p>\n\n<p>\u00ab\u00a0Quand la pression monte, la plupart des organisations ont le r\u00e9flexe d\u2019en rajouter. Le d\u00e9fi que je vous lance, en tant qu\u2019\u00e9quipe performante, est le suivant\u00a0: prenez du recul. Cherchez comment simplifier. Concentrez-vous sur les capacit\u00e9s, les comp\u00e9tences et les processus.\u00a0\u00bb a d\u00e9clar\u00e9 Jennifer Sutherland, Global Head of Learning Enablement chez ZS.<\/p>\n\n<p>Comme le dit l\u2019expression\u00a0: le mieux est l\u2019ennemi du bien. Sol Rashidi a expliqu\u00e9 aux participants de LENS que l\u2019objectif final n\u2019est pas d\u2019\u00eatre plus productif, mais d\u2019\u00eatre plus efficace\u00a0: \u00ab\u00a0Nous devons aider nos organisations \u00e0 sortir de l\u2019obsession de la productivit\u00e9 et de la course au toujours plus, car ces indicateurs ne mesurent que le volume. Mais que se passe-t-il si nous faisons \u00ab\u00a0plus\u00a0\u00bb de choses inutiles\u00a0? \u00bb<\/p>\n\n<p>L\u2019efficacit\u00e9 pour l\u2019efficacit\u00e9 ne produit pas les b\u00e9n\u00e9fices que de nombreux dirigeants imaginent. Dans certains cas, cela peut m\u00eame affaiblir la strat\u00e9gie globale.<\/p>\n\n<p>\u00ab\u00a0L\u2019efficacit\u00e9 ne rend pas les \u00e9quipes plus fortes\u00a0\u00bb, a d\u00e9clar\u00e9 David Blake. \u00ab\u00a0Soyons clairs\u00a0: si un poste peut \u00eatre automatis\u00e9, il l\u2019est probablement d\u00e9j\u00e0.\u00a0\u00bb<\/p>\n\n<figure class=\"wp-block-image size-large\"><img loading=\"lazy\" decoding=\"async\" width=\"1024\" height=\"682\" src=\"https:\/\/explore.degreed.com\/wp-content\/uploads\/2026\/03\/degreed-lens-event-2026-1024x682.jpg\" alt=\"degreed-lens-event-2026\" class=\"wp-image-88395\" \/><\/figure>\n\n<h3 class=\"wp-block-heading\"><strong>Exp\u00e9rimenter et pratiquer en toute s\u00e9curit\u00e9 est essentiel<\/strong><\/h3>\n\n<p>Un autre pilier de l\u2019agilit\u00e9 est la capacit\u00e9 d\u2019exp\u00e9rimenter. La curiosit\u00e9 et le courage de tester de nouvelles approches deviennent de plus en plus importants, surtout avec une technologie qui continue d\u2019\u00e9voluer tr\u00e8s vite.<\/p>\n\n<p>\u00ab\u00a0Il faut accepter d\u2019\u00e9chouer, car c\u2019est dans l\u2019\u00e9chec que l\u2019on apprend r\u00e9ellement\u00a0\u00bb, a d\u00e9clar\u00e9 Antonia Jackson, Learning and Technology Partner chez HubSpot.<\/p>\n\n<p>Une partie de cette exp\u00e9rimentation consiste aussi \u00e0 mettre vos syst\u00e8mes et vos outils \u00e0 l\u2019\u00e9preuve. Si vous testez une nouvelle technologie, les phases pilotes sont pr\u00e9cis\u00e9ment le moment de challenger le syst\u00e8me, explique Carlo Jos\u00e9, Global Head of Learning and Development chez GSK.<\/p>\n\n<p>\u00ab\u00a0Poussez-le dans ses limites maintenant, pendant la phase de test, pour comprendre comment le faire \u00e9voluer\u00a0\u00bb, a-t-il d\u00e9clar\u00e9.<\/p>\n\n<p>Ce principe s\u2019applique aussi \u00e0 la formation elle-m\u00eame. De nouveaux outils d\u2019IA, comme  <a href=\"https:\/\/degreed.com\/experience\/fr\/artificial-intelligence\/\">Degreed Maestro<\/a>, permettent aux utilisateurs de s\u2019entra\u00eener, d\u2019obtenir des retours et m\u00eame d\u2019\u00e9chouer, dans des situations concr\u00e8tes, comme des pr\u00e9sentations, des pitches commerciaux ou des conversations \u00e0 fort enjeu.
