{"id":88569,"date":"2026-03-27T20:29:14","date_gmt":"2026-03-27T20:29:14","guid":{"rendered":"https:\/\/degreed.com\/experience\/?p=88569"},"modified":"2026-04-06T14:32:34","modified_gmt":"2026-04-06T14:32:34","slug":"ia-rh-nouveau-modele-operationnel-pour-2026","status":"publish","type":"post","link":"https:\/\/degreed.com\/experience\/fr\/blog\/ia-rh-nouveau-modele-operationnel-pour-2026\/","title":{"rendered":"RH + IA\u00a0: un nouveau mod\u00e8le op\u00e9rationnel pour 2026"},"content":{"rendered":"\n<p>Dans un an \u00e0 peine, les ressources humaines (RH) pourraient ne plus ressembler \u00e0 ce que nous connaissons aujourd\u2019hui.<\/p>\n\n<p>Ce constat ne surprend pas la majorit\u00e9 des professionnels du secteur, qui vivent d\u00e9j\u00e0 cette transformation en temps r\u00e9el. 89\u00a0% des dirigeants RH interrog\u00e9s ont <a href=\"https:\/\/www.cnbc.com\/2025\/11\/14\/ai-to-impact-89percent-of-jobs-next-year-cnbc-survey-finds.html\" target=\"_blank\" rel=\"noreferrer noopener nofollow\">indiqu\u00e9 \u00e0 CNBC<\/a> que, selon eux, l\u2019IA devrait r\u00e9volutionner la fonction RH en 2026.<\/p>\n\n<p>Lors de Degreed LENS 2026, Claudio Muruzabal, administrateur, consultant en transformation et ancien Chief Business Officer, a \u00e9voqu\u00e9 avec Erik Lossbroek, directeur commercial et marketing chez Degreed, \u00ab\u00a0la fin des RH telles que nous les connaissons\u00a0\u00bb. En 2025, 66\u00a0% des \u00e9quipes RH utilisaient l\u2019IA g\u00e9n\u00e9rative, et environ 77\u00a0% des organisations RH avaient lanc\u00e9 des projets technologiques pour gagner en efficacit\u00e9, selon <a href=\"https:\/\/www.thehackettgroup.com\/the-hackett-group-hr-leaders-rapidly-adopting-gen-ai-to-advance-human-capital-objectives\/\" target=\"_blank\" rel=\"noreferrer noopener nofollow\">The Hackett Group<\/a>.<\/p>\n\n<p>Mais cette d\u00e9marche n\u2019est pas nouvelle.<\/p>\n\n<p>\u00ab\u00a0Les RH ont une longueur d\u2019avance sur le sujet de l\u2019IA\u00a0\u00bb, explique Claudio Muruzabal. La fonction RH a souvent \u00e9t\u00e9 l\u2019une des premi\u00e8res \u00e0 utiliser l\u2019IA pour des cas d\u2019usage concrets, du recrutement \u00e0 l\u2019\u00e9valuation en passant par d\u2019autres processus.\u00a0<\/p>\n\n<p>Aujourd\u2019hui, les outils d\u2019IA sont devenus suffisamment sophistiqu\u00e9s pour automatiser certaines t\u00e2ches r\u00e9p\u00e9titives qui ralentissent les \u00e9quipes RH. Selon Claudio Muruzabal, ce type d\u2019automatisation permet aux collaborateurs de g\u00e9rer eux-m\u00eames de plus en plus de d\u00e9marches, tout en all\u00e9geant la charge de travail des \u00e9quipes RH.\u00a0<\/p>\n\n<p>Mais le travail des \u00e9quipes RH ne dispara\u00eet pas. Bien au contraire\u00a0: il s\u2019\u00e9tend \u00e0 de nouveaux domaines et ne cesse d\u2019augmenter. Selon la m\u00eame \u00e9tude de The Hackett Group, la charge de travail des RH devait <a href=\"https:\/\/www.thehackettgroup.com\/the-hackett-group-hr-leaders-rapidly-adopting-gen-ai-to-advance-human-capital-objectives\/\" target=\"_blank\" rel=\"noreferrer noopener nofollow\">progresser de 10\u00a0% en\u00a02025<\/a>. Lib\u00e9r\u00e9es des t\u00e2ches les plus r\u00e9p\u00e9titives, les \u00e9quipes peuvent se concentrer sur des initiatives strat\u00e9giques de grande ampleur, comme le d\u00e9veloppement des comp\u00e9tences.<\/p>\n\n<p>\u00ab\u00a0Imaginons un mod\u00e8le o\u00f9 l\u2019automatisation prend en charge l\u2019essentiel des fonctions traditionnelles, tandis que les ressources se concentrent sur l\u2019avenir et le d\u00e9veloppement. On obtient alors une fonction RH profond\u00e9ment diff\u00e9rente de celle que nous connaissons aujourd\u2019hui\u00a0\u00bb, indique Claudio Muruzabal. \u00ab\u00a0Et c\u2019est \u00e0 nous, convaincus de l\u2019importance de la formation, de cr\u00e9er les capacit\u00e9s et les conditions n\u00e9cessaires pour investir davantage dans cette dynamique.\u00a0\u00bb<\/p>\n\n<p>C\u2019est cet investissement dans la formation et le d\u00e9veloppement des comp\u00e9tences qui permettra aux entreprises de r\u00e9ussir sur le long terme et de mieux s\u2019adapter au changement.<\/p>\n\n<h2 class=\"wp-block-heading\" id=\"h-moving-from-development-programs-to-capability-building-systems\">Des programmes de formation aux syst\u00e8mes de d\u00e9veloppement des comp\u00e9tences<\/h2>\n\n<p>La responsabilit\u00e9 de s\u2019adapter repose d\u00e9sormais sur les \u00e9quipes RH, talent et learning. Mais face \u00e0 l\u2019ampleur des besoins, il ne suffit plus de concevoir et de d\u00e9ployer des programmes deux fois par an.\u00a0<\/p>\n\n<p>Selon le <a href=\"https:\/\/www.ft.com\/content\/177dab62-efc7-4485-9cf2-c78e94ac0302\" target=\"_blank\" rel=\"noreferrer noopener nofollow\">Financial Times,<\/a> les programmes de formation traditionnels peuvent prendre de trois \u00e0 six mois \u00e0 \u00eatre mis en place, entre la recherche, la conception et le lancement. Or, sur ce m\u00eame laps de temps, les capacit\u00e9s et outils d\u2019IA \u00e9voluent d\u00e9j\u00e0 de mani\u00e8re significative.<\/p>\n\n<p>\u00ab\u00a0L\u2019enjeu, c\u2019est de d\u00e9velopper les talents au quotidien\u00a0\u00bb, recommande Claudio Muruzabal. <\/p>\n\n<figure class=\"wp-block-image size-large\"><img loading=\"lazy\" decoding=\"async\" width=\"1024\" height=\"683\" src=\"https:\/\/explore.degreed.com\/wp-content\/uploads\/2026\/03\/claudio-muruzabal-hr-technology-1024x683.jpeg\" alt=\"Claudio Muruzabal partage sa vision de la convergence entre RH et technologies lors de Degreed LENS.\" class=\"wp-image-88514\" \/><\/figure>\n\n<p>Lors d\u2019une autre session de LENS 2026, Zoe Botterill, directrice learning chez Pearson, a soulign\u00e9 la n\u00e9cessit\u00e9 pour les \u00e9quipes formation d\u2019adopter une approche produit. Dans cette logique, les \u00e9quipes d\u00e9veloppent des programmes par cycles plus courts, qu\u2019elles font \u00e9voluer en continu au fil de leur d\u00e9ploiement dans l\u2019organisation.<\/p>\n\n<p>Mais cela marque une vraie rupture avec les mod\u00e8les de formation traditionnels. Concevoir une solution de formation dynamique et it\u00e9rative, c\u2019est passer d\u2019une logique de programmes \u00e0 un syst\u00e8me global, capable de s\u2019adapter en continu pour d\u00e9velopper les comp\u00e9tences des \u00e9quipes. Un tel syst\u00e8me relie les comp\u00e9tences aux besoins de l\u2019entreprise en temps r\u00e9el, \u00e9volue \u00e0 mesure que les postes changent et s\u2019adapte \u00e0 la croissance de l\u2019entreprise.<\/p>\n\n<p>C\u2019est l\u00e0 que les \u00e9quipes RH ont un r\u00f4le cl\u00e9 \u00e0 jouer\u00a0: concevoir et d\u00e9ployer, \u00e0 l\u2019\u00e9chelle de l\u2019entreprise, des syst\u00e8mes centr\u00e9s sur les comp\u00e9tences des collaborateurs, au service des priorit\u00e9s strat\u00e9giques. Mais des transformations d\u2019une telle ampleur ne vont pas sans d\u00e9fis et r\u00e9percussions \u00e0 l\u2019\u00e9chelle de toute l\u2019organisation.<\/p>\n\n<h2 class=\"wp-block-heading\">Un r\u00f4le RH plus strat\u00e9gique \u00e0 l\u2019\u00e8re de l\u2019IA<\/h2>\n\n<p>L\u2019essor des outils, usages et capacit\u00e9s li\u00e9s \u00e0 l\u2019IA va in\u00e9vitablement cr\u00e9er des gagnants et des perdants\u00a0: certaines entreprises tireront leur \u00e9pingle du jeu, tandis que d\u2019autres auront du mal \u00e0 suivre. Quoi qu\u2019il en soit, le r\u00f4le des \u00e9quipes RH ne dispara\u00eet pas. Au contraire, le <a href=\"https:\/\/degreed.com\/experience\/fr\/blog\/transformer-equipes-ere-intensification\/\" target=\"_blank\" rel=\"noreferrer noopener\">travail est plus intense<\/a> et exigeant que jamais, m\u00eame si son impact varie selon les fonctions de l\u2019entreprise.<\/p>\n\n<p>\u00ab\u00a0Certains secteurs et march\u00e9s seront plus touch\u00e9s que d\u2019autres, mais \u00e0 long terme, il existe une opportunit\u00e9 bien plus importante de cr\u00e9er davantage de valeur pour tout le monde\u00a0\u00bb, explique Claudio Muruzabal. \u00ab\u00a0Je ne crains absolument pas l\u2019IA.\u00a0\u00bb<\/p>\n\n<p>Dans le cadre de cette transition, il devient donc essentiel de renforcer l\u2019architecture, l\u2019organisation et l\u2019acc\u00e8s \u00e0 ces technologies, ce qui fait intervenir les \u00e9quipes IT, juridiques et conformit\u00e9.\u00a0<\/p>\n\n<p>\u00ab\u00a0La gouvernance compte autant que la technologie elle-m\u00eame\u00a0\u00bb, rappelle Claudio Muruzabal. \u00ab\u00a0Et faire les bons choix en mati\u00e8re de gouvernance technologique sera de plus en plus crucial dans les ann\u00e9es \u00e0 venir.\u00a0\u00bb<\/p>\n\n<p>La gouvernance devrait aussi prendre une place croissante dans les responsabilit\u00e9s des \u00e9quipes RH. C\u2019est d\u2019autant plus vrai \u00e0 mesure que les technologies de d\u00e9veloppement des talents deviennent plus int\u00e9gr\u00e9es et personnalis\u00e9es, et que les donn\u00e9es sensibles qu\u2019elles contiennent circulent davantage au sein de l\u2019\u00e9cosyst\u00e8me, notamment pour alimenter de nouvelles capacit\u00e9s d\u2019IA comme le <a href=\"https:\/\/degreed.com\/experience\/fr\/blog\/announcing-degreed-mcp\/\" target=\"_blank\" rel=\"noreferrer noopener\">protocole MCP (protocole de contexte de mod\u00e8le)\u00a0<\/a>.<\/p>\n\n<p><a href=\"https:\/\/www.prnewswire.com\/news-releases\/2026-survey-reveals-ai-dominates-focus-for-hr-executives-as-uncertainty-abounds-302719818.html\" target=\"_blank\" rel=\"noreferrer noopener nofollow\">Selon une enqu\u00eate men\u00e9e en 2026 aupr\u00e8s de DRH<\/a>, les principaux freins \u00e0 l\u2019adoption de l\u2019IA sont d\u2019ordre organisationnel\u00a0: craintes des collaborateurs face \u00e0 la perte d\u2019emploi, contraintes budg\u00e9taires, exigences en mati\u00e8re de s\u00e9curit\u00e9 et de conformit\u00e9.
