Et la plupart des organisations ignorent encore ce qu\u2019elle leur co\u00fbte r\u00e9ellement.<\/p>\n\n\n\n<p>Pour les responsables HRIT, le paysage technologique RH ressemble souvent \u00e0 ceci&nbsp;: un SIRH customis\u00e9 \u00e0 l\u2019extr\u00eame, une plateforme de formation satur\u00e9e de contenus que personne ne trouve, et une multitude d\u2019outils sp\u00e9cialis\u00e9s d\u00e9ploy\u00e9s pour r\u00e9pondre \u00e0 des besoins urgents, mais qui ont fini par g\u00e9n\u00e9rer des donn\u00e9es dispers\u00e9es et difficiles \u00e0 exploiter. Et au milieu, des \u00e9quipes cens\u00e9es se pr\u00e9parer \u00e0 un monde du travail transform\u00e9 par l\u2019IA.<\/p>\n\n\n\n<p>Tout cela au nom de la modernisation.<\/p>\n\n\n\n<p>Nous voyons les limites de cet h\u00e9ritage technologique d\u00e8s qu\u2019il est question de transformation IA critique pour l\u2019entreprise. De nombreuses entreprises ont massivement investi dans les technologies IA, sans obtenir de vrai retour. Il est impossible de mesurer r\u00e9ellement la pr\u00e9paration \u00e0 l\u2019IA ou la r\u00e9ussite des projets lorsque la complexit\u00e9 d\u2019un \u00e9cosyst\u00e8me technologique fragment\u00e9 freine les progr\u00e8s, brouille la visibilit\u00e9 et ralentit le d\u00e9veloppement des \u00e9quipes.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-le-vrai-cout-de-la-complexite-rh\">Le vrai co\u00fbt de la complexit\u00e9 RH<\/h2>\n\n\n\n<p>Tout stack technologique RH comporte des co\u00fbts cach\u00e9s et inutiles&nbsp;: frais de licence, maintenance des int\u00e9grations, co\u00fbts de gestion IT ou fonctionnalit\u00e9s redondantes entre des syst\u00e8mes qui ne communiquent pas entre eux.&nbsp;<\/p>\n\n\n\n<p>Et plus l\u2019\u00e9cosyst\u00e8me technologique se complexifie, plus ces sources de gaspillage s\u2019accumulent.<\/p>\n\n\n\n<p>Votre entreprise ne fait sans doute pas exception.  Selon <a href=\"https:\/\/www.cio.com\/article\/4049303\/the-cost-of-complexity-why-consolidation-remains-its-biggest-missed-opportunity.html\" target=\"_blank\" rel=\"noreferrer noopener nofollow\">CIO<\/a>, \u00ab&nbsp;m\u00eame les organisations IT les plus matures estiment perdre entre 20 et 30&nbsp;% de leurs ressources&nbsp;\u00bb en raison de probl\u00e8mes de gestion, comme des outils redondants ou de faibles taux d\u2019utilisation.<\/p>\n\n\n\n<p>Et ces co\u00fbts sont bien r\u00e9els. \u00c0 une \u00e9poque o\u00f9 chaque investissement dans l\u2019IA doit d\u00e9sormais prouver son ROI, ces d\u00e9penses suppl\u00e9mentaires <em>s\u2019additionnent<\/em> et deviennent de plus en plus difficiles \u00e0 justifier.&nbsp;<\/p>\n\n\n\n<p>Pour les grandes entreprises qui utilisent une douzaine (ou plus) de plateformes RH, notamment \u00e0 l\u2019\u00e9chelle internationale, ce gaspillage peut repr\u00e9senter des montants consid\u00e9rables.  Heureusement, ceci n\u2019est pas une fatalit\u00e9&nbsp;:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>84.51\u00b0 a \u00e9conomis\u00e9 1&nbsp;million&nbsp;de dollars gr\u00e2ce \u00e0 la <a href=\"https:\/\/degreed.com\/experience\/success-stories\/8451-data-driven-learning-degreed\/\" target=\"_blank\" rel=\"noreferrer noopener\">consolidation de son \u00e9cosyst\u00e8me, <\/a>et 40&nbsp;000&nbsp;$ suppl\u00e9mentaires en co\u00fbts de formation en migrant vers Degreed.<\/li>\n\n\n\n<li>AstraZeneca a consolid\u00e9 60&nbsp;% de ses syst\u00e8mes historiques et r\u00e9duit ses co\u00fbts de 17&nbsp;% en \u00e9liminant les plateformes redondantes et les lourdeurs de gestion.<\/li>\n\n\n\n<li>Citi a \u00e9galement \u00e9conomis\u00e9 300&nbsp;000&nbsp;$ en r\u00e9duisant ses d\u00e9penses li\u00e9es aux anciens syst\u00e8mes de formation.<\/li>\n<\/ul>\n\n\n\n<p>Mais le co\u00fbt que la plupart des responsables SIRH ne voient pas, c\u2019est la perte de visibilit\u00e9 sur les comp\u00e9tences internes.<\/p>\n\n\n\n<p>Les syst\u00e8mes fragment\u00e9s ne g\u00e9n\u00e8rent pas seulement des co\u00fbts de maintenance&nbsp;: ils r\u00e9duisent aussi la visibilit\u00e9. Lorsque les donn\u00e9es li\u00e9es aux comp\u00e9tences, \u00e0 la conformit\u00e9 et aux capacit\u00e9s op\u00e9rationnelles sont dispers\u00e9es dans des syst\u00e8mes qui ne communiquent pas entre eux, le probl\u00e8me d\u00e9passe largement les co\u00fbts directs. L\u2019entreprise y perd aussi en capacit\u00e9 de pilotage et de planification strat\u00e9gique, avec des d\u00e9cisions impossibles \u00e0 prendre, des d\u00e9ficits de comp\u00e9tences invisibles et des outils IA incapables de d\u00e9livrer des r\u00e9sultats faute d\u2019une infrastructure coh\u00e9rente.<\/p>\n\n\n\n<p>Ce co\u00fbt invisible se retrouve ensuite dans des projets de transformation qui stagnent et des investissements IA dont les r\u00e9sultats restent d\u00e9cevants.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-l-ia-ne-masque-pas-les-failles-elle-les-revele\">L\u2019IA ne masque pas les failles, elle les r\u00e9v\u00e8le<\/h2>\n\n\n\n<p>Dans certains discours autour de la transformation IA, la technologie est pr\u00e9sent\u00e9e comme la solution \u00e0 toute forme de complexit\u00e9 organisationnelle. Selon cette logique, il suffirait de d\u00e9ployer les bons outils pour obtenir automatiquement une meilleure visibilit\u00e9 sur les donn\u00e9es et d\u00e9velopper les capacit\u00e9s des effectifs.<\/p>\n\n\n\n<p>Malheureusement, la r\u00e9alit\u00e9 est tout autre.&nbsp;<\/p>\n\n\n\n<p>La valeur des outils d\u2019IA repose avant tout sur la qualit\u00e9 des donn\u00e9es. Pour obtenir une v\u00e9ritable intelligence des comp\u00e9tences aliment\u00e9e par l\u2019IA, il faut des donn\u00e9es collaborateurs coh\u00e9rentes, \u00e0 jour et compl\u00e8tes,  et non des informations fragment\u00e9es, cloisonn\u00e9es et souvent obsol\u00e8tes r\u00e9parties entre diff\u00e9rents syst\u00e8mes RH. Quand l\u2019infrastructure de donn\u00e9es est d\u00e9faillante, l\u2019IA ne fait que r\u00e9v\u00e9ler le probl\u00e8me. Elle ne le r\u00e9sout pas.&nbsp;<\/p>\n\n\n\n<p>De la m\u00eame mani\u00e8re, donner acc\u00e8s \u00e0 des outils d\u2019IA avant de former les collaborateurs \u00e0 leur usage n\u2019acc\u00e9l\u00e8re pas la transformation&nbsp;; cela ne fait que rendre les difficult\u00e9s plus visibles. Selon <a href=\"https:\/\/www.brighthorizons.com\/article\/employers\/ai-workforce-readiness-crisis-79-of-workers-say-theyre-not-ready\" target=\"_blank\" rel=\"noreferrer noopener nofollow\">Bright Horizons<\/a>, 79&nbsp;% des salari\u00e9s estiment ne pas \u00eatre pr\u00eats \u00e0 utiliser l\u2019IA dans leur travail. Moderniser l\u2019infrastructure ne sert \u00e0 rien si les \u00e9quipes n\u2019ont pas les capacit\u00e9s n\u00e9cessaires pour en tirer parti.  C\u2019est ce qui explique pourquoi tant d\u2019investissements IA produisent aussi peu de r\u00e9sultats.&nbsp;<\/p>\n\n\n\n<p>De nombreux responsables SIRH se retrouvent aujourd\u2019hui dans cette situation. Les outils d\u2019IA sont d\u00e9j\u00e0 en phase d\u2019\u00e9valuation, voire d\u00e9ploy\u00e9s. Mais sans syst\u00e8me efficace pour d\u00e9velopper les comp\u00e9tences essentielles \u00e0 grande \u00e9chelle, les collaborateurs ont du mal \u00e0 int\u00e9grer ces outils dans leur quotidien. Pour transformer r\u00e9ellement l\u2019entreprise, il faut une vision claire des comp\u00e9tences, une bonne compr\u00e9hension des capacit\u00e9s internes, et savoir accompagner le changement.&nbsp;<\/p>\n\n\n\n<p>Le probl\u00e8me reste cependant toujours le m\u00eame&nbsp;: les syst\u00e8mes ne communiquent toujours pas entre eux de mani\u00e8re \u00e0 rendre cette transformation possible. La solution&nbsp;? Simplifier.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-simplifier-le-stack-rh-pour-liberer-les-donnees\">Simplifier le stack RH pour lib\u00e9rer les donn\u00e9es<\/h2>\n\n\n\n<p>Consolider un \u00e9cosyst\u00e8me technologique RH est une entreprise titanesque. Dans les grandes entreprises internationales, entre les syst\u00e8mes h\u00e9rit\u00e9s, les environnements multilingues et des exigences de conformit\u00e9 propres \u00e0 chaque pays, m\u00eame une d\u00e9marche de simplification s\u2019inscrit sur plusieurs ann\u00e9es.&nbsp;<\/p>\n\n\n\n<p>Mais les b\u00e9n\u00e9fices vont bien au-del\u00e0 des seules \u00e9conomies r\u00e9alis\u00e9es.&nbsp;<\/p>\n\n\n\n<p>L\u2019un des principaux b\u00e9n\u00e9fices de cette consolidation reste souvent absent des discussions budg\u00e9taires&nbsp;: la visibilit\u00e9 sur les donn\u00e9es. Cette visibilit\u00e9 est essentielle \u00e0 la transformation IA, car sans syst\u00e8mes connect\u00e9s entre eux, les capacit\u00e9s de l\u2019IA restent limit\u00e9es. La promesse de personnalisation et la capacit\u00e9 \u00e0 s\u2019adapter en temps r\u00e9el \u00e0 l\u2019\u00e9volution des comp\u00e9tences des effectifs reposent avant tout sur la simplification de l\u2019\u00e9cosyst\u00e8me.&nbsp;<\/p>\n\n\n\n<p>Quand les syst\u00e8mes RH convergent vers une couche de donn\u00e9es unifi\u00e9e et bien int\u00e9gr\u00e9e, l\u2019entreprise b\u00e9n\u00e9ficie enfin d\u2019une vision r\u00e9ellement compl\u00e8te de ses effectifs et de ses comp\u00e9tences. Les donn\u00e9es de comp\u00e9tences deviennent accessibles dans toute l\u2019organisation au lieu de rester enferm\u00e9es dans une plateforme de formation que personne ne consulte.
