Le mod\u00e8le traditionnel, y compris dans sa version e-learning, refl\u00e8te les contraintes du moment o\u00f9 il a \u00e9t\u00e9 con\u00e7u. \u00c0 l\u2019\u00e9poque, cr\u00e9er un programme de formation relevait d\u2019un processus long et co\u00fbteux. Les contenus \u00e9taient s\u00e9lectionn\u00e9s puis diffus\u00e9s sur des canaux pr\u00e9d\u00e9finis, sans aucun moyen de d\u00e9terminer pr\u00e9cis\u00e9ment ce dont chaque collaborateur avait besoin pour progresser.<\/p>\n\n<p>Mais avec l\u2019IA, un nouveau mod\u00e8le devient possible.<\/p>\n\n<p>L\u2019IA fait tomber la plupart de ces barri\u00e8res et permet donc de repenser le mod\u00e8le lui-m\u00eame. Les technologies learning peuvent aujourd\u2019hui aller beaucoup plus loin qu\u2019auparavant. Elles doivent aussi r\u00e9pondre \u00e0 de nouvelles contraintes, avec des attentes accrues en mati\u00e8re de rapidit\u00e9 et de personnalisation. Les tendances du learning \u00e9voluent vite, et les suivre devient de plus en plus strat\u00e9gique pour les entreprises, alors que les collaborateurs doivent monter en comp\u00e9tences dans des domaines \u00e9mergents, comme l\u2019IA.<\/p>\n\n<p>Les projections le montrent d\u00e9j\u00e0\u00a0: selon <a href=\"https:\/\/www.gminsights.com\/pressrelease\/elearning-market\" target=\"_blank\" rel=\"noreferrer noopener nofollow\">Global Market Insights<\/a>, le march\u00e9 du e-learning en entreprise devrait atteindre 1\u00a0000\u00a0milliards de dollars d\u2019ici\u00a02030. Un rapport du <a href=\"https:\/\/www.weforum.org\/publications\/the-future-of-jobs-report-2025\/digest\/\" target=\"_blank\" rel=\"noreferrer noopener nofollow\">Forum \u00e9conomique mondial<\/a> indique \u00e9galement que 85\u00a0% des employeurs pr\u00e9voient de faire de la mont\u00e9e en comp\u00e9tences une priorit\u00e9 \u00e0 cet horizon.<\/p>\n\n<p>Mais ces investissements massifs ne serviront pas simplement \u00e0 financer le m\u00eame mod\u00e8le de learning traditionnel. Le L&D \u00e9volue rapidement vers une approche plus dynamique, port\u00e9e par l\u2019IA, qui d\u00e9passe ce que le mod\u00e8le traditionnel peut soutenir. Une transformation que les experts du secteur pouvaient \u00e0 peine imaginer il y a encore quelques ann\u00e9es.  Et puisque le d\u00e9veloppement des comp\u00e9tences pourrait bient\u00f4t \u00eatre tr\u00e8s diff\u00e9rent de ce que nous connaissons aujourd\u2019hui, je voudrais vous donner un aper\u00e7u de ce qui nous attend.<\/p>\n\n<p>Apr\u00e8s avoir con\u00e7u et test\u00e9 de nombreux prototypes de learning IA au sein du laboratoire Degreed, certaines tendances me semblent d\u00e9sormais tr\u00e8s nettes. Voici donc ce qui, selon moi, nous attend en\u00a02027 et au-del\u00e0.<\/p>\n\n<h2 class=\"wp-block-heading\" id=\"h-the-formats-for-development-content-will-be-more-specialized\">Des formats de plus en plus sp\u00e9cialis\u00e9s<\/h2>\n\n<p>Aujourd\u2019hui, nous pouvons apprendre en regardant une vid\u00e9o, en lisant un article ou en participant \u00e0 un s\u00e9minaire.  Mais souvent, le format du contenu ne correspond pas vraiment \u00e0 la mani\u00e8re dont nous apprenons le mieux. Il d\u00e9pend surtout de la forme sous laquelle ce contenu est disponible. Et la plupart des contenus de learning n\u2019int\u00e8grent g\u00e9n\u00e9ralement pas non plus l\u2019exp\u00e9rience pratique, alors qu\u2019elle est pourtant essentielle pour d\u00e9velopper la plupart des comp\u00e9tences.<\/p>\n\n<p>Prenons l\u2019exemple de la pr\u00e9sentation orale. Un cours peut vous donner des m\u00e9thodes, mais il ne peut pas vous faire r\u00e9p\u00e9ter.  Il ne peut pas vous regarder pr\u00e9senter vos propres slides et vous dire que votre \u00e9nergie a baiss\u00e9 \u00e0 la quatri\u00e8me, ou que le message sur les donn\u00e9es n\u2019\u00e9tait pas clair \u00e0 la septi\u00e8me. Il ne peut pas non plus vous faire r\u00e9p\u00e9ter en boucle une s\u00e9ance de questions-r\u00e9ponses face \u00e0 un public sceptique jusqu\u2019\u00e0 ma\u00eetriser parfaitement votre discours.<\/p>\n\n<p>When the format of the content matches the task, and the experience is built around what you&rsquo;re actually trying to do, something changes. The feedback is more specific. The practice gets more useful. Suddenly, <a href=\"https:\/\/degreed.com\/experience\/blog\/ai-labs-learning-with-situational-roleplay-training\/\">experiential learning<\/a> can be done on demand and in the moment of need for the exact situation you\u2019re trying to prepare for.<\/p>\n\n<h2 class=\"wp-block-heading\" id=\"h-personalization-will-mean-dynamic-responsive-learning\">La personnalisation entre dans l\u2019\u00e8re du learning dynamique<\/h2>\n\n<p>Cela fait des d\u00e9cennies que les cours sont con\u00e7us pour un hypoth\u00e9tique apprenant lambda. Au d\u00e9part, le mod\u00e8le \u00e9tait uniforme\u00a0: le m\u00eame cours pour tout le monde. Mais m\u00eame le learning personnalis\u00e9 ou adaptatif, qui a \u00e9merg\u00e9 depuis, repose sur des parcours pr\u00e9construits, cr\u00e9\u00e9s \u00e0 l\u2019avance \u00e0 partir de certaines hypoth\u00e8ses sur la direction ou le rythme d\u2019apprentissage de chacun. C\u2019est mieux que le premier mod\u00e8le, mais ce n\u2019est pas encore une personnalisation r\u00e9elle.<\/p>\n\n<p>Le futur ressemblera davantage \u00e0 une conversation. Une conversation qui commence par prendre en compte ce que vous savez d\u00e9j\u00e0, adapte le contenu lorsque vous ne comprenez pas, approfondit lorsque vous remettez les choses en question, et fait le point sur ce dont vous avez besoin ensuite, plut\u00f4t que de poursuivre un parcours pr\u00e9d\u00e9termin\u00e9.<\/p>\n\n<p>I tested this kind of <a href=\"https:\/\/degreed.com\/experience\/blog\/ai-labs-a-new-level-of-learning-course-personalization\/\" target=\"_blank\" rel=\"noreferrer noopener\">dynamic course<\/a> experience in AI Labs to see exactly what it might look like in practice. I created an experiment for a new kind of development course that is designed for easy daily learning. The content wasn\u2019t created before I started the conversation. Instead, the AI persona was just ready for me, primed with the context of my upskilling history and proficiency.\u00a0<\/p>\n\n<p>Dans cette exp\u00e9rimentation, le premier \u00e9cran me proposait une s\u00e9lection de sujets en fonction de mes apprentissages pass\u00e9s et de mes centres d\u2019int\u00e9r\u00eat. Pour la d\u00e9mo, j\u2019ai choisi un sujet assez technique, sur lequel je disposais d\u00e9j\u00e0 d\u2019un certain contexte et d\u2019un historique de comp\u00e9tences. La diff\u00e9rence avec un parcours classique s\u2019est vue imm\u00e9diatement. L\u2019exp\u00e9rience a commenc\u00e9 avec un contenu de niveau interm\u00e9diaire, adapt\u00e9 \u00e0 mon niveau de comp\u00e9tence. Et lorsque j\u2019ai pos\u00e9 une question qui orientait l\u2019\u00e9change dans une autre direction, le cours s\u2019est adapt\u00e9 naturellement.<\/p>\n\n<figure class=\"wp-block-embed is-type-video is-provider-youtube wp-block-embed-youtube wp-embed-aspect-16-9 wp-has-aspect-ratio\"><div class=\"wp-block-embed__wrapper\"> https:\/\/www.youtube.com\/watch?v=31X7REJkyhQ <\/div><\/figure>\n\n<p>C\u2019est cela la personnalisation, lorsqu\u2019elle fonctionne vraiment\u00a0: une r\u00e9ponse en temps r\u00e9el \u00e0 une personne r\u00e9elle, dont les besoins \u00e9voluent et dont l\u2019attention peut changer de direction.<\/p>\n\n<h2 class=\"wp-block-heading\" id=\"h-expect-specific-situational-learning-content-nbsp\">Des contenus de formation con\u00e7us pour des situations pr\u00e9cises\u00a0<\/h2>\n\n<p>La troisi\u00e8me tendance est peut-\u00eatre la plus importante, et celle dont nous parlons le moins.  Les moments o\u00f9 les personnes ont le plus besoin d\u2019apprendre ne sont pas programm\u00e9s. Ils arrivent deux heures avant une conversation d\u00e9licate.  En plein milieu d\u2019un projet qui part dans la mauvaise direction. Juste avant de pr\u00e9senter un sujet \u00e0 quelqu\u2019un qui le ma\u00eetrise mieux que vous.\u00a0<\/p>\n\n<p>La formation traditionnelle n\u2019est pas con\u00e7ue pour accompagner ces moments avec le degr\u00e9 de pr\u00e9cision n\u00e9cessaire. Par nature, elle intervient en dehors du contexte o\u00f9 le besoin se pr\u00e9sente. L\u2019IA ouvre la voie \u00e0 une formation situationnelle, g\u00e9n\u00e9r\u00e9e \u00e0 la demande \u00e0 partir du sc\u00e9nario pr\u00e9cis auquel vous \u00eates confront\u00e9, et assez rapidement pour \u00eatre vraiment utile.<\/p>\n\n<p>Imaginez d\u00e9crire un appel important que vous devez bient\u00f4t passer, et obtenir en quelques minutes un sc\u00e9nario d\u2019entra\u00eenement r\u00e9aliste\u00a0: plusieurs personas avec des personnalit\u00e9s et des questions distinctes, la possibilit\u00e9 de partager votre \u00e9cran si vous devez faire une d\u00e9monstration, un feedback en direct et un d\u00e9brief \u00e0 la fin. Pas un module g\u00e9n\u00e9rique sur les comp\u00e9tences de communication\u00a0: une r\u00e9p\u00e9tition cibl\u00e9e des actions exactes que vous vous appr\u00eatez \u00e0 r\u00e9aliser.<\/p>\n\n<p>J\u2019ai cr\u00e9\u00e9 un prototype sp\u00e9cialement con\u00e7u pour r\u00e9pondre \u00e0 ce type de besoin. Vous pourriez, par exemple, indiquer que vous allez participer \u00e0 une r\u00e9union avec trois parties prenantes aux profils diff\u00e9rents, pour les convaincre de soutenir un projet. Le mod\u00e8le vous ferait alors entrer dans une mise en situation\u00a0: vous lancez votre pr\u00e9sentation, l\u2019IA joue les diff\u00e9rentes parties prenantes, pose des questions, puis vous donne un feedback sp\u00e9cifique par personne en fonction de son r\u00f4le.\u00a0<\/p>\n\n<figure class=\"wp-block-embed is-type-video is-provider-youtube wp-block-embed-youtube wp-embed-aspect-16-9 wp-has-aspect-ratio\"><div class=\"wp-block-embed__wrapper\"> https:\/\/www.youtube.com\/watch?v=E1798K4pePA <\/div><\/figure>\n\n<p>De quoi se pr\u00e9parer rapidement et efficacement, m\u00eame lorsque l\u2019appel est pr\u00e9vu dans une heure.<\/p>\n\n<h2 class=\"wp-block-heading\" id=\"h-the-future-of-ai-powered-learning-in-2027\">Le futur de la formation assist\u00e9e par l\u2019IA en\u00a02027<\/h2>\n\n<p>La formation assist\u00e9e par l\u2019IA que nous connaissons aujourd\u2019hui n\u2019est qu\u2019un aper\u00e7u de ce qui nous attend en\u00a02027 et au-del\u00e0.<\/p>\n\n<p>Individuellement, les outils deviennent vraiment impressionnants. Mais aujourd\u2019hui encore, m\u00eame les meilleures exp\u00e9riences de learning reposent sur une d\u00e9marche active des collaborateurs. Il faut savoir que les ressources existent, comprendre qu\u2019elles s\u2019appliquent \u00e0 sa situation, les trouver, puis les configurer. Et m\u00eame l\u00e0, elles ne sont toujours pas enti\u00e8rement personnalis\u00e9es ni adapt\u00e9es au besoin pr\u00e9cis du moment.<\/p>\n\n<p>Pour moi, le mod\u00e8le qui fonctionnera vraiment est celui o\u00f9 le besoin et l\u2019exp\u00e9rience se rejoignent au bon moment. Le collaborateur d\u00e9crit simplement la situation qu\u2019il rencontre, ou le manager explique ce dont son \u00e9quipe a besoin. L\u2019exp\u00e9rience pertinente se cr\u00e9e alors automatiquement, en temps r\u00e9el, dans le bon contexte, sans n\u00e9cessiter d\u2019infrastructure suppl\u00e9mentaire.<\/p>\n\n<p>La formation \u00e9volue vers des exp\u00e9riences con\u00e7ues pour la t\u00e2che \u00e0 accomplir, et non pour un profil standard. Adapt\u00e9es \u00e0 chaque individu, pas au plus grand nombre. Disponibles au moment o\u00f9 le besoin se pr\u00e9sente, pas six semaines plus tard.  C\u2019est la direction que prend l\u2019innovation. Et ce futur est plus proche qu\u2019on ne le pense.\u00a0<\/p>\n\n<p>Nous y sommes presque d\u00e9j\u00e0, puisque nous prototypons actuellement les technologies capables de le faire.<\/p>\n\n<p>Cela dit, il faut rester prudent\u00a0: ce domaine \u00e9volue vite, et l\u2019IA g\u00e9n\u00e8re beaucoup de fantasmes. Les exp\u00e9riences que je viens de d\u00e9crire ne sont aujourd\u2019hui que des prototypes. Certaines deviendront des produits, d\u2019autres non.
